I’m often asked by law firm business development professionals what skills are required to make the jump from middle management to Director.
When I’m running a Business Development Director search, here are the key candidate traits I’m expected to find:
Exposure to Multiple Practice Areas: Specialization has its place, but Directors need to see the bigger picture. Familiarizing yourself with as many of the firm’s practice areas as possible will equip you to see patterns, identify opportunities, and lead cross-functional initiatives.
Partner Exposure: Working with as many partners as possible is a great way to build Director-level thinking. By seeking out opportunities to work with a range of partners, you will understand attorney motivators, contribute to important initiatives, build trust, and position yourself as a knowledgeable advisor.
Lead Bigger Teams: Directors typically lead larger teams of professionals, often across varying disciplines. Seek opportunities to participate in initiatives and oversee teams. By doing so, you demonstrate that you can handle the complexity that comes with navigating different personalities, managing competing priorities, and keeping people aligned around shared goals.
Understand Financials: Knowing how the firm makes and spends money is critical to strategy development and strong decision making. Mastering budgeting and understanding how resources are allocated as well as considering the cost of partner time for business development, show that you can make strong recommendations for the firm’s market positioning.
Shift from Execution-Mode to Strategist: If your involvement in business development starts and ends with executing someone else's plan, you're still operating at a manager level. Contribute ideas around targeting, client growth, and market positioning to show that you understand how to think beyond the task list because those who shape business development plans gain the confidence of firms.
Manage Projects with an eye on ROI: Directors don't just deliver projects; they deliver results. Every initiative you lead should have a clear connection to business outcomes. Demonstrate that you know how to scope a project, manage the people involved, and measure the investments.
Stay Atop Technology: Directors are expected to drive strategy and understand the technologies reshaping the legal industry, particularly artificial intelligence. Streamlining workflow, improving client service, and creating measurable impact with technology shows you bring value for the business.
The career progression to Director level isn't just a title change. It's a shift in how you think, what you prioritize, and how firm leadership sees you. Start operating at that level now, and you put yourself in a strong position for the right opportunity.
